You don't have to be an above average player to do well in the end-game. I watch a lot of videos and such, and perv people's armories, and I'm sorry but a LOT of the warlocks in end-game guilds are simply dumb as dirt. You don't have to be smart or good at your class to win fights though - you just need to not be stupid and not kill yourselves in fights. Given the choice between a warlock who can do 2500 DPS but is going to die 1/4th the time because he's going all out on damage, and some warlock who eeks out 900 DPS but is always situationally aware and never gets himself killed, the choice is pretty clear with the current fight design philosophy. Obviously the best players can do both though

I never said it was a practical solution, but hardcore guilds do a lot of unpractical things in the name of progression. The real question is how serious the guild is about progressing as a whole. If it's a casual guild as you suggest (and I tend to think that's correct), then difficulty recruiting top talent is just part of the package. I sympathize as well, but being in a casual guild has its perks too.

I'm not sure what level of progression you are at, but I would expect that those people complaining about the difficulties in finding good recruits would not tend to consider 900 dps to be eeking anything out either.
